Antecedentes do conflito intragrupal: um estudo comparativo

RESUMO

In the field of the organizacional behavior it comes growing the importance of the groups for the organizations, also have grown the problems related to the motivation, the coordination and the conflicts. In this direction, this study aims at to study and to understand the intragroup conflict in situations of work and its antecedents in the perception of the employees. The probable determinative ones of the significant differences in the degrees of conflict of organizacionais units are searched, in order to subsidize programs training to chiefs. With base in this problematic one, a multimethod approach was opted. This study is also a comparative study of cases and cross-sectional. The field of elect study, satisfying the conditions basic of this work, was the Rede Globo de Recife Ltda. The results show, by means of tests F and T and ANOVA, that eight variables are strong candidates to be the antecedents: motivation (necessity of autonomy and necessity of domination), demographic diversity (religion and time of service), leadership, organizacional change (change in people and technology), structure of task (type of task), groupthinking, size of the group and effect of the conflict. On the other hand, three variables cannot be considered antecedents of the intragroup conflict: attitudes (discrimination in relation the gender and the race), auto-esteem and similarity of objectives. Finally, three variables could not have been classified and must be analyzed in other studies: personality, structure of task (interdependence of tasks) and external threats
